Organizational Justice and Turnover Intention in Logistics Employees: A Social Exchange Theory Perspective with the Mediating Role of Burnout

Abstract
Employee turnover remains a critical challenge in labor-intensive service industries such as logistics. Drawing on social exchange theory and the job demands–resources (JD–R) model, this study examines the relationship between organizational justice and turnover intention, with occupational burnout as a mediating mechanism. A cross-sectional survey was conducted among 428 logistics employees in China, and the data were analyzed using structural equation modeling and bootstrapping techniques.
